# What Makes a Good Executive Coach Different From a Great One?

> A good coach asks questions, holds space, and helps you think more clearly. A great coach can see the pattern you are running and will not collude with it. The difference is method, not personality. Great coaches have a specific framework, the discipline to use it, and the willingness to stay in the work when it gets uncomfortable. The shift from good to great is the difference between feeling supported and actually changing.
Most coach directories use the same three adjectives: experienced, accredited, transformative. They tell you nothing.
The real distinction is method.
What a good coach does
A good coach is competent and ethical. They have an accreditation that signals training. They are confidential, present, and useful to think with. They ask reasonable questions. The hour is calmer with them in it.
If you have never had any coaching, a good coach is fine. You will leave sessions thinking more clearly. Some habits will shift. The conversation will feel valuable.
The ceiling on a good coach is roughly the ceiling on a thoughtful friend with time and training. Useful, not transformational.
What a great coach does differently
A great coach has three things a good coach often does not.
A specific method
Great coaches work from a framework. Not a generic GROW model they pull out when relevant. An actual framework that explains why the patterns you are running exist, what changes them, and how progress is measured.
A great coach can tell you, in the first session, which pattern they think is most likely running yours and what the work would look like if it is. They might be wrong. They will not be vague.
The discipline to stay in the work
Coaching gets uncomfortable when it works. The good coach often softens at the edge of the discomfort because they are reading the discomfort as harm. The great coach can tell the difference between productive discomfort and actual harm and will not collude with the part of you that wants the conversation to soften.
This is not about being harsh. The kindest moment of coaching is often the moment a great coach refuses to let you off the hook on a thing you keep half-doing.
The willingness to refer
A great coach knows the limits of coaching. They do not pretend coaching is the answer when it is not. They will tell you to see a therapist, hire a consultant, or quit the job if that is what the situation actually needs.
A coach who treats every problem as a coaching problem is selling. A coach who tells you to spend money elsewhere is coaching.
The two questions that find you a great coach
In the chemistry call, ask:
What specifically do you think is running this for me, and what does the work look like if you are right?
A great coach will give you a hypothesis. A good coach will give you a process.
When have you told someone coaching was not the right tool, and where did you send them?
A great coach will have stories. A good coach will struggle with the question.
These two answers tell you almost everything about the difference between coaching at the pattern level and coaching at the support level.
Why this matters more than vibes
The temptation when picking a coach is to choose the one you click with. Click matters, because coaching needs trust. Click is not enough.
The coach you click with might keep the conversation comfortable. The coach who is great at the work might be slightly harder to talk to in the first session and significantly more useful by month three.
If you are picking purely on rapport, you are getting a good coach. If you are picking on method plus rapport, you might be getting a great one.
The deeper frame
The thing that separates good from great is whether the coach can see your pattern. Most senior leadership behaviour is one of four patterns running on a long cycle. A coach who can name yours fast, work on it specifically, and not collude with it under pressure is the version of "great" that produces actual change.
